Aspiring Partners is hiring!

We’re hiring executive search consultants and researchers in Tokyo and across Japan. Aspiring Partners is a Tokyo executive search firm. We find Country Managers and go-to-market leaders in Japan for global technology companies and consulting firms, and we run AI-powered RPO for the teams they build. We’re winning more work than we can run, so we’re hiring Partners, Principal Consultants and researchers, and we’re working with independent recruiters.

You run the work on a platform we built ourselves, with a CTO who had already built AI recruitment software: a page builder, AI research workflows and outreach automation that take care of most of the research and admin.

2003

Murray Clarke has been placing senior leaders in Japan since 2003.

70+

Leadership appointments across Murray’s career, including Country Managers and go-to-market leaders.

13 of 14

Of our 2026 mandates are Country Manager searches, as of 20 October 2026. Two more Country Manager searches are in discussion.

4th

Aspiring Partners is the fourth search firm Murray has helped build. The first three were all acquired.

Why we’re hiring

We have more senior searches than one person can run

Murray wins the searches. Most are Country Manager and President searches for technology companies starting or growing in Japan. He can’t run them all himself as we grow, so his time is going into winning new work and building the platform. We need people to run the searches.

At the start of October 2026, Murray planned to spend the rest of the year improving the platform. Within about a week, four new Country Manager searches came to him through referrals, without him going looking for them. Two are signed and two are in discussion, and he needs people to run them. On top of that, clients keep asking for help with individual contributor and manager roles that he can’t take on himself. That’s work for people joining at other levels.

Our senior people focus on executive search. Below that level we don’t do contingency recruitment. We run it as RPO, powered by AI on our own platform. The firm is based in Tokyo and works remote first.

01 · Enterprise technology

Country Manager, President and go-to-market leaders

For vendors in cloud and infrastructure, data and AI, cybersecurity and enterprise software.

02 · Technology consulting

Partner, Managing Director and Director

Searches inside consulting and technology services firms, led by Hiroshi Torobu. Each population is mapped by firm, practice and grade before anyone is approached.

03 · RPO powered by AI

The team around the leader

Once the leader is in place, many clients need a team built around them. Instead of contingency, we run that hiring as RPO on our platform, with AI doing most of the sourcing, screening and admin.

I’ve worked with the team for many years now and they helped me hire the key leader to scale our Japan business, and the one to take us through the merger into Mastercard. Great work.

How Murray sees the market

Where contingency recruitment is going

This is Murray’s view after more than twenty years recruiting in Japan. Automation has let more contingency recruiters send more messages. Candidates now get so many that they ignore most of them and move through people they trust. The contingency market is splitting into three layers.

TOP 10–15%THE MIDDLEBOTTOM 50%

Top 10–15%

The top 10 to 15% are already known

Most of them are hired directly, through their own networks and people they trust, without an agency.

Hired direct

The middle

The middle is where the volume is

This is where automation has made recruiters louder, and where candidates have stopped answering. This volume hiring will move to platforms. Until it does, companies will use RPO.

Our answer: RPO powered by AI

Bottom 50%

The bottom half won’t be hired through an agency

These hires happen through job boards, referrals and direct applications, not recruiters.

Not agency work

The layer sizes are Murray’s estimate from his own searches, not published figures. The three peaks are our logo, which is based on Treble Cone in New Zealand.

Executive search is different

Our clients don’t want to pay two thirds of the fee up front

Most of our clients are Silicon Valley, VC-backed enterprise technology companies. Outside the very top executive hires, they aren’t used to paying retainers.

The large global search firms

2/3

of the fee is paid in retainers before anyone is hired.

Specialist boutiques like us

1/3

up front at most. The rest is paid when the search is filled.

  • Early-stage clients are new to retained search. They don’t go to the SHREKs. They want a boutique that specialises in their market.
  • Later-stage clients are often going through a transformation with AI. They’re frustrated paying two thirds of the fee up front for work they don’t see much value in.

SHREKs: Spencer Stuart, Heidrick & Struggles, Russell Reynolds, Egon Zehnder and Korn Ferry.

Our focus: senior search

The commoditisation of contingency

As AI takes over more of the work below senior level, contingency recruitment is becoming a commodity, and more recruiters will look to move into retained and executive search. That’s Murray’s view after more than twenty years in this market. It’s why we built the platform first. When the research, mapping and admin are done for you, you can run more searches well and spend your time where clients still pay for judgement.

So our senior people focus on executive search, where relationships decide the outcome. Hiring below that level we run as RPO, powered by AI on our own platform. Later, the same platform will support other boutiques. That’s why our first question is about your relationships, and why we invested in the technology from the start.

The platform

Many recruiters work at firms with no AI strategy

Recruiters who use AI well are getting more done than those who don’t, and the gap is growing. Many good recruiters are at firms that haven’t worked out how to use it. Going independent doesn’t fix that, because then you have to build and run the technology yourself, on top of running searches.

At a firm with no AI strategy

You fall behind

Longlists are still built by hand, briefs are written from scratch and outreach is sent one message at a time. The firm’s tools haven’t changed in years.

Going independent

You become the IT department

You choose, pay for and connect the tools yourself, and learn to build the workflows. That’s time taken away from clients and candidates.

We started with a CTO who had built AI recruitment software

Murray deliberately built Aspiring Partners with Konstantin Ivanov as CTO. Before joining, Konstantin co-founded Interviewy, an AI interviewing platform used for high-volume hiring by restaurant brands including Five Guys and Cinnabon. Together they built the platform our searches and RPO run on. It does most of the research, writing and admin, so more of your week goes on calls with candidates and clients. You use it from your first day, and we keep building it.

Below are three examples of where AI helps us. They aren’t the only ones. AI runs through most of our work.

Client and candidate pages, 1:28

Example 01

Page builder

Every search gets its own page that explains the role, the company and the market to candidates, with a source for every figure. This page was built with it.

  • Pages are drafted with AI from the search brief and our research, then edited in the browser
  • A page assistant answers candidate questions from the page content
  • Japanese versions of each page
  • Market briefs and research pages for clients, built the same way
From a brief to a researched pipeline, 1:51

Example 02

AI workflows

The research behind a search runs as workflows a consultant directs, not as manual list building.

  • Create the job and research the client company from a brief
  • Map every credible candidate by company, function and level, in Japanese and English
  • Build the pipeline from LinkedIn and our own network, without duplicates
  • Write candidate summaries and Executive Profiles, and check claims against the CV
Referral requests in an RPO programme, 1:21

Example 03

Automation

The repetitive work runs on its own and reports back. This is what makes RPO work at volume.

  • Scheduled LinkedIn connection campaigns, screened against the mandate, with a report in the morning
  • Weekly referral requests to client employees through Referable
  • Email synced to each candidate and client record
  • Alerts when target companies change leadership or start hiring
  • Interview panels scheduled from the availability in email threads, across time zones
  • Next, outreach run by AI that reads each candidate’s full record and follows our rules

The tech stack

How it fits together

TalentHub, built by our own team, sits in the middle, and everything connects to it as one platform:

  • Google Workspace. Email, calendars and Drive are connected, so the AI works from the real conversations and diaries.
  • AI models. We use them all, from Anthropic, OpenAI, Google and others, and keep adjusting so the best model runs each task.
  • Our own Mac app. A native macOS app we built to run a range of tasks.
  • Data providers. The sourcing and contact enrichment providers that work, including RocketReach and ContactOut, are built into the candidate record, so you don’t sign up to each one.
  • Third-party apps and tools when they’re the right fit for a job.

To give a sense of scale, Claude alone works with the platform through several hundred MCP connections, and Claude is only one of the AI models we use. Our own engineering team builds and runs every connection, so consultants don’t have to set anything up.

A real example, October 2026

Murray had three candidates to put in front of a panel of three client interviewers, spread across Australia, Singapore and Japan. He told the AI to arrange it. It read the email threads to find when everyone was free, then booked each interview straight into the calendars and sent the invites, with the client set up as co-host so they received the transcripts. Everyone accepted and there wasn’t a single hiccup. The client and a candidate both told him they were impressed, and the client found the transcripts useful for their own coaching.

AppleGoogleMac and GoogleOnlyWe work on Mac and Google Workspace. If you can’t work without Windows, we’re probably not for you. Each team member gets a company Mac, as powerful as the AI work needs, and we upgrade as the AI changes. It’s a company asset with security on it, so keep personal things on your own computer, not ours.

Ask AI · Built into the platform

Ask AI when a partner isn’t free

Our partners help consultants as much as they can, but they aren’t always available. Ask AI is a window in the platform where anyone can get help at any time. It draws on what has worked for others, including founding partner Murray Clarke.

Everything is in one system, so Ask AI works from the full picture of each search, not just the screen in front of you.

What it works from

  • Calendars
  • Call transcripts

  • Interview prep agent output
  • External research agents
  • Candidate and client records

The kind of thing you can ask

Prepare me for tomorrow’s call with this candidate. How did Murray approach a similar Country Manager search?Draft a follow-up from today’s call transcript.

A partner still does the work that matters. The platform does the research and admin under a consultant’s direction. You run the calls, assess the candidates, advise the client and close the offer.

The first question

Do your clients and candidates work with you because of you, or because of your firm’s brand?

This is the first thing we ask every experienced recruiter. Our clients hire us for the people who run their searches, not for a corporate name. If your clients and candidates come to you for who you are and the advice you give, you’ll do well here. If they come mainly because of the brand you work under now, this probably isn’t the right move yet.

We give you the searches, the platform and Murray’s network. The relationships and the judgement need to be yours. For researchers and Principal Consultants, this is the kind of recruiter we’ll help you become.

How we work

Remote first

We’re in the early stage of the business, and the team works remotely. If you need an office, we’re open to renting one.

Working remotely suits mature, self-driven people who own their practice, such as career recruiters and people with families. Murray didn’t trust remote work before COVID, and COVID changed his mind. Experienced recruiters don’t need to be in an office. Recruiters early in their career learn fastest with close coaching and some days together in person.

We’re looking for recruiters who want to establish themselves as one of the first names clients and candidates think of in this market.

Roles

Four ways to work with us

Pay and fee splits depend on the role and your experience. We go through them on the first call.

01

Partner

Senior executive search consultant, Tokyo or remote

For experienced recruiters who have placed at Director, Country Manager or Partner level in Japan.

  • Clients and candidates who work with you because of you, not your firm’s brand
  • Run executive searches from mapping to offer, on mandates Murray has already won
  • Work under the Aspiring Partners name, with Murray’s network and client relationships behind you
  • Five or more years of executive or specialist search in Japan
  • Business-level Japanese and English

02

Principal Consultant

Executive search consultant, bilingual recruiter in Japan

For recruiters who want to move into senior search and build toward Partner.

  • Run searches alongside a Partner, then take on searches of your own
  • Ask AI in the platform at any time, built on what has worked for our partners
  • Learn the page builder, research workflows and automation from day one
  • Japanese and English

03

Researcher

Executive search researcher, sourcing and market mapping

For people who want to build the market maps and pipelines behind each search.

  • Run the AI research workflows and check what they produce
  • Map companies, teams and people in Japanese and English
  • Work directly with the Partner running the search
  • Help us improve the platform as you use it

04

Independent recruiter

Independent headhunters and recruitment consultants in Japan

For independent recruiters who want our platform and clients behind them.

  • Clients and candidates who already come to you directly
  • Use our page builder, research workflows and outreach automation, with no technology to build or pay for yourself
  • Work on our searches, or bring your own
  • Fee split agreed before the search starts

An option for bilingual recruiters

Time on an RPO programme

If you’re bilingual and want to, you can spend time running an RPO programme for one of our clients. It’s optional.

Murray did this at VMware. Working in-house, he met many strong candidates across the market who said no to VMware. When he went back to agency he knew far more people, and could introduce them to many more clients. We want to explore this with the right recruiters.
